I would ask what they think a successful youth ministry looks like. This tells you right away what their philosophy of youth ministry is.

I'd also ask about the church as a whole...what does it look like? what are the core values? How do you define a healthy church? The youth ministry of any church, in the vast majority of cases (if not all...i'm sure there's an exception or two out there :-) ) the youth ministry is a microcosm of the church as a whole. Finding out about the church shows you how/whether you fit, what your ministry will likely look like, and again, what their expectations are.

i think the most important question is to ask them were they are at in their spiritual journey. are they in the word daily are they where they want to be. I once turned down a Job because they did not ask this simple question. a lot of times people assume that ministers have it all together when i think most don't. don't assume anything.

Where to start?
What does the ministry look like to them in 5 years? What are the expectations of your spouse if you have one? Is there anything the current ministry does that you would need to keep or anything they would like to see go away? Is time-off after a youth event available (comp-time)? If not, is that something you can work on? (ex. 1 extra day off after a retreat, 3 days after a week camp) What office hours do they expect? Is there a number of office hours required? Is there limitations on fundraising? What does the youth budget look like? And why? Is that up for negotation? How much time off (vacation, sick-time) do you get off? What type of days away can you get? (non-vacation days away from the office?

I always ask to see the church budget. They can tell you about all the things they do and what they think is important, but where their money goes shows what they really feel is important
